72.         Providing employee incentives can be a double-edged sword. On the one hand. the 8 ?6 l$ a1 z+ ^$ z
promise of bonuses or gifts can spur workers to higher achievement. On the other hand,
* o" o1 o. N- X* f' _8 q/ `$ B& X' n% hincentives can create resentment and internal competitiveness that are damaging to
4 T- [3 F. S4 e) Q2 Hmorale and to the organization. Even so, I think a carefully designed incentive program
3 i' g( a3 l6 {0 Ocan operate to the net benefit a company.) g( O$ B. l$ z7 S% V2 g
      Incentive programs are counterproductive when the distribution of rewards
: u7 \1 R9 ?' W/ Lappears to be personally biased, when the program recognizes just one kind among
& j; k. n) l# Y3 Ymany important jobs in the organization, or when there are too few rewards available.   @! }; Y' P' N( z9 F. O6 i1 F! T- R
For example, if a manager regularly rewards an employee who is perceived to be a
8 C6 Y: n( [+ ~8 C: S# Wfavorite, coworkers will be resentful. Or if the company decides to recognize high sales, ) [- G) p5 @9 a5 S
while ignoring an especially precise cost-assessment from the accounting department, 7 H* `; Q6 E1 F" P4 X% g9 u
the accountants may feel their work is not valued. Finally, if rewards are too few, some
$ u9 f0 T" w0 I6 Z5 H5 X) j4 Qemployees will become overly competitive, while others may simply stop trying.
3 b7 P% q$ H+ A8 ~5 }      However, incentive programs can be designed to avoid such pitfalls. First, the
. _- D7 B3 s9 `9 T' f9 W$ K3 L) Acompany must determine that it can provide sufficient rewards to motivate all
& t; w/ j6 W# B4 z. V. m( }# k& k# G8 Oemployees. Then it must set, and follow, clear and non-arbitrary guidelines for
% b$ V/ L) Q/ q/ v3 T9 W& |1 z) K  _achievement. Finally, management should provide appropriate incentives throughout the
2 A* ^! f$ F+ q# Corganization, thereby sending the message that all work is valued. Admittedly, even a 4 l! j( O( e2 a' o" H& v: c
thoughtfully designed incentive program cannot entirely prevent back-stabbing and
/ c4 F% Z0 q# F8 h0 munfair competitive tactics. But watchful management can quell much of this behavior, ' ^1 g, a; q& ]- s
and the perpetrators usually show their true colors in time.
. S1 s. v& y% ~      In sum, I think that the productivity inspired by thoughtful incentive programs   g  D5 `8 i. Q1 O) m3 k' q
will very likely outweigh any negative consequences. In the final analysis, then, I
' n3 g8 O' f6 c) rdisagree with the speaker's recommendation against their use.
